AI in Learning and Development: How Much Machine Learning is Impacting Coaching and Training Courses

April 24, 2025
Discover how AI in training and development is being reshaped.

– by Shaun Durham, MD, Head Coach

The topic is AI in learning and development, but how much of this is written by me, and how much by the BOT? And does it really matter?

Here I’m sharing my experiences of how I am using AI (aka the BOT) as a coach, business owner and content creator for our client programmes. Some of this will dovetail with what the BOT says are industry trends of AI in learning and development, some of it will not.

Experts in the room

Most of our clients were quick to get back into the physical room to do their group learning. About 85% of our delivery is in that format. People crave human connection in all areas of their lives, and training is no different.

There will come a time when virtual trainers (holograms, avatars) deliver training in virtual, real, or augmented environments with as much empathy, insight and wisdom as humans  (note I didn’t use the words knowledge or information), but to quote Maverick responding to the Drone Ranger:

“Maybe so Sir. But not today”.

How we use AI

Content Creation

Staring at a blank screen, multiple browser tabs open with research, books open at the desk with post-it notes and references ready to go … and nothing. No words come. No insights. A client wants a new programme. Where does the content come from? That creative spark can be provided by the BOT. Type in a quick sentence and a whole workbook, resource guide or slide deck will appear.

But is it any good? Are the references and models sound? Will it fit with the client’s culture, values and required outcomes?

The BOT gives us a start. It shortens the time for development. But that is all.

Implications

There will be less value placed on ‘content’. Clients will create their own, and quickly. Anyone can create 50% suitable content in seconds. Will organisations still ‘buy’ content, or indeed will they require it?

I suspect so, but it will be different from now. It will be highly personalised to the individual, a blend of microlearning, books, VR, slides, and social learning to suit that particular person.

But, it will still need someone to curate it, enhance it, and bring it alive in the ‘room’. That will be a human coach.

Generative AI, chatBOTs, and virtual ‘coaches’ may be able to teach, but they can’t enable you to learn.

“Maybe so Sir. But not today”.

Other AI in Training and Development Trends

Here I hand over to the BOT:

Generative AI is transforming the Learning and Development (L&D) industry by personalising training, automating content creation, and enhancing learner engagement. Here are some of the most impactful ways it’s being used today:

Virtual Coaches and Chatbots

AI-powered chatbots answer employee questions instantly, reducing reliance on human trainers. AI-based coaching tools provide career development suggestions based on individual skills and goals. Employees get just-in-time learning support through AI-assisted microlearning.

Role-Playing and Simulation Training

AI-powered simulations help learners practice decision-making in a risk-free environment.

Automating and Enhancing Training Development

It automates translation and localisation of training materials for global workforces.

AI analyses training effectiveness by identifying gaps and recommending improvements.

Knowledge Management and Upskilling

AI organises company knowledge bases, making it easy for employees to find learning materials.

AI-driven skills mapping helps HR and L&D teams identify skill gaps and recommend targeted training.

Gamification and Engagement

AI personalises gamified learning experiences to keep employees motivated.

AI-powered learning nudges remind learners to complete training modules at the right time.

AI tracks engagement patterns and recommends adjustments to improve learner participation.

Automated Assessments and Feedback

AI grades quizzes and assignments instantly, reducing instructor workload.

AI-driven sentiment analysis provides deeper insights into employee feedback on training programs.

AI is Here… Just Not Running the Show

So there you have it. The BOT says that AI is transforming learning and development. Is it? Well, yes, but at this point, practically in the SME market at least and outside early adopters, those changes are subtle rather than revolutionary. Technological change is not necessarily linear or exponential. At this point, we see it as another useful tool to enable face-to-face learning experiences provided by expert coaches. Will it replace that?

“Maybe so Sir. But not today”.
